In this edition of the Managerial Excellence Masterclasses, we had the pleasure of welcoming Grégoire de Villeplée, Head of Sales at ALD Automotive and an expert in management rituals. With him, we explored how to retain teams and help them grow in a constantly evolving professional environment. Ready to discover the secrets of effective and benevolent management?

The Language of Love Applied to Management

Grégoire draws inspiration from Gary Chapman’s book “The language of love” to understand the needs of his employees. Everyone needs to be loved, whether in a relationship, with family, or at work by their manager and company.

This approach helps him identify each employee’s professional “love language”: is it skill development, work-life balance, personal interest, recognition, or salary appreciation? Understanding these deep motivations allows for adapting management to each personality.

The Introductory Interview: Laying the Right Foundations

The first essential ritual is the introductory interview conducted during the first week of onboarding. This interview pursues several crucial objectives:

  • Verify the employee’s understanding of their mission and role in the team

  • Identify the role they wish to play and how they can enrich the team with their experience

  • Discuss their deep motivations (the famous “love languages”)

  • Share the vision and purpose of the company, the team, and their position

This moment of truth allows the employee to take ownership of the company’s mission at their level and to create a strong bond from the start.

The One-Month Follow-up: Keeping Promises

Grégoire complements this system with a systematic lunch after one month, a friendly and informal moment to check in. The objective is to gather the employee’s first impressions: what they appreciated, what they missed, their expectations for the future.

This approach not only ensures that onboarding promises have been kept, but also to continuously improve the integration process for future employees.

The One-to-One: a Structured and Participatory Ritual

The bi-monthly individual interview follows a precise framework that Grégoire has refined over time:

  1. The employee’s state of mind: well-being index out of 10

  2. The opportunity pipeline: status of ongoing cases

  3. Performance indicators: appointments, signings, objectives

  4. Review of objectives set during the previous interview

  5. Priorities for the next two weeks

  6. Successes and learnings to share with the team

This structure avoids the pitfall of a “meter reading” by making the employee an active participant in their interview. They prepare beforehand and have access to the same indicators as their manager, ensuring transparency and autonomy.

Client Coaching: Coaching in Action

Grégoire applies the “Challenger Seller” methodology during field coaching sessions. The perfect salesperson must:

  • Educate the client: provide added value and market insights

  • Challenge: ask open-ended questions to discover unexpressed needs

  • Maintain control: identify decision-makers, deadlines, decision criteria

Preparation is crucial: define everyone’s roles and set one or two specific objectives (work on the introduction, account mapping, closing…). The debriefing is conducted immediately and then revisited during the next One-to-One.

Re-alignment: Factual and Benevolent

For feedback and re-alignment, Grégoire favors a factual approach during individual interviews. He notes areas for attention and successes to discuss them later, allowing for more effective in-depth work.

For an employee in difficulty, the method first consists of looking back: recalling past successes to show that the difficult period is only a temporary moment. Then, together, define priorities and a concrete action plan to regain the expected level.

The Team Meeting: Creating Connection and Value

Grégoire has also optimized his team meetings according to a proven framework:

  1. Sharing everyone’s state of mind (well-being index out of 10)

  2. Highlighting individual and collective successes

  3. Activity indicators (not final results but the actions leading to them)

  4. Various topics: new products, market news, training…

The first meeting of the month ends with a team lunch, strengthening cohesion and team spirit.

In a nutshell…

Here are the major lessons from this Masterclass with Grégoire de Villeplée:

  • Understand individual motivations: Adapt management to each employee’s professional “love languages”.

  • Structure rituals: Having a clear framework for each type of interview avoids routine and ensures effectiveness.

  • Empower employees: Transparency on indicators and pre-interview preparation develop autonomy.

  • Combine high standards with benevolence: Factual feedback and focusing on past successes allow for re-alignment without demotivating.

As Grégoire says: “Alone we go faster, together we go further.” A manager cannot succeed without their team, and every team member needs others to excel.

Don’t miss the next Masterclass!
